Stop trying to change people, you almost never can, change the situation instead. There's a principle in psychology called trait activation theory. A trait only switches on when the situation gives it the right cue. Details and deadlines switch on conscientiousness. Novel problems switch on openness.
Social learning, which means if you want a behaviour from your team or from yourself, you don't nag, you design. Want reliability? Build structure, checklists, clear standards, real accountability. Want creativity? Build looseness, unstructured time, room to fail. Most managers blame the people or write another policy.
The leverage was in the situational design the whole time.
